Railway crossing guards are a vital part of the national transportation system, responsible for ensuring the safety of both road users and trains at crossing points. Their performance significantly affects operational efficiency and travel safety. This study aims to analyze the effect of job rotation and work conflict on the performance of railway crossing guards in Surabaya City. Job rotation and work conflict variables were hypothesized to have a positive effect on performance by preventing work fatigue and improving job skills. This research employed a quantitative approach. Data were analyzed using multiple linear regression assisted by SPSS. The respondents consisted of 54 railway crossing guards stationed at various crossings across Surabaya. The results show that job rotation has a significant effect on performance, contributing 32.9%. However, work conflict does not have a significant effect on performance. Based on these findings, it can be concluded that job rotation is an important factor in enhancing the performance of railway crossing guards, whereas work conflict is not a primary determinant of changes in their performance.
