This study aims to analyze the influence of self-awareness and work motivation on the performance of ambulance officers at the Social Service Agency of Surabaya City. The background of this research is the declining quality of ambulance services, including delayed response times and increasing public complaints, highlighting the need to evaluate human resource factors. A quantitative approach with an associative research design was employed. The entire population of 41 ambulance officers was selected as respondents using a saturated sampling technique. Data were collected through an online questionnaire and analyzed using Partial Least Squares–Structural Equation Modeling (PLS-SEM) with SmartPLS 3 software. The results indicate that self-awareness has a positive and significant effect on performance. Officers with high self-awareness tend to be better at self-evaluation, emotional regulation, and demonstrating responsibility in their duties. Moreover, work motivation also shows a positive and significant impact on performance, as reflected in job satisfaction, supportive organizational culture, and leadership patterns that enhance employee enthusiasm. This study provides important implications for human resource development in the public sector, particularly in optimizing ambulance services through psychological and organizational approaches.
